ارائه مدل کاربردی مدیریت دانش با هدف بهسازی کارکنان (مطالعه موردی: شرکت ملی مناطق نفت‌خیزجنوب)

چکیده

این پژوهش با هدف ارائه مدل وتحلیل کاربرد مدیریت دانش در بهسازی کارکنان انجام شد.  پژوهش از نوع کیفی و با روش آمیخته اکتشافی تحلیلی بود. جامعه آماری دو گروه استادان رشته نفت در دانشگاه آزاد دارای رشته نفت در خوزستان به تعداد 30 نفر عضوهیات علمی تمام وقت و مدعو و مدیران ارشد و میانی مناطق نفت­خیز جنوب به تعداد 100 نفر بود. نمونه آماری مدیران با روش نمونه­گیری تصادفی طبقه­ای و استادان با روش نمونه­گیری تصادفی ساده به تعداد20 نفر از هر دوگروه انتخاب شدند. حجم نمونه براساس تکنیک دلفی انتخاب شد.جمع­آوری داده­ها با استفاده از ابزار تحقیق پرسشنامه تشریحی محقق ساخته صورت گرفت. روایی صوری و محتوایی آن با استفاده از نظر متخصصان و بررسی نتایج پایلوت، تایید شد. فرضیه­های پژوهش براساس مولفه­های اصلی و عوامل زیرساخت مدیریت دانش، مقایسه شرکت­های مناطق نفتخیزجنوب با چند شرکت برند نفتی، چگونگی بازگشت مجدد دانش فنی کارکنان، ارزیابی مدل سه بعدی محقق ساخته مدیریت دانش تنظیم شد. با استفاده از تکنیک دلفی به شکل کتبی و سپس مصاحبه عمیق و نیمه سازمان یافته در 3 راند جداگانه نظر افراد بررسی شد. با استفاده از روش تحلیل محتوا و آمار توصیفی داده­ها،طبقه­بندی، کدگذاری،بررسی، نمره­گذاری و تحلیل شد. نتایج پژوهش نشان داد چرخه دانش کارکنان در سطوح مختلف ضعیف و دانش فنی به شکل سنتی منتقل و اغلب همراه کارکنان بازنشسته از سیستم خارج می شود. مدیران درک کاملی از تاثیر و مزایای کاربرد مدیریت دانش در بهبود سازمانی و بهسازی کارکنان ندارند. در پایان هرم رهبری دانش و مدل سه بعدی مدیریت دانش که هر دو محقق­ساخته بودند، پیشنهاد داده شد.

چکیده [English]

The purpose of this study was to present a model and analyze the application of knowledge management in staff improvement. The research was a qualitative and analytical exploratory mixed method.
Statistical population of two groups of petroleum engineering faculty member at Islamic Azad University of Khuzestan with 30 of full-time and adjucent members and 100 persons of senior and middle managers in the national southern oilfields company. The statistical sample of managers was selected by stratified random sampling method and the faculty members were selected by simple random sampling method from 20 individuals in each group. Sample size was selected based on Delphi technique. Data were collected using a researcher-made questionnaire. Its ostensible and content validity was confirmed by expert opinion and pilot study results. The research hypotheses were adjusted based on the main components and knowledge management infrastructure factors, comparison of NIOC with several oil brand companies, how to return technical knowledge of staff, evaluation of researcher-made 3D model of knowledge management.
Written Delphi technique and in-depth semi-structured interviews were conducted in 3 separate rounds. Data were analyzed, classified, coded, reviewed, scored and analyzed using content analysis method. The results show that the knowledge cycle of employees at various levels is weak and technical knowledge is traditionally transferred and it is often logged out with retired employees.Managers do not fully understand the impact of knowledge management on organizational improvement and employee improvement. Finally, the knowledge leadership pyramid and the three-dimensional model of knowledge management were both researcher-mode have proposed.
