نقش واسطه‌گری امنیت شغلی در رابطه بین هویت سازمانی با توانمندسازی کارکنان آموزش و پرورش شهر مرودشت

چکیده

هدف از انجام پژوهش حاضر بررسی نقش واسطه­گری امنیت شغلی در رابطه بین هویت سازمانی با توانمندسازی کارکنان می باشد. به لحاظ ماهیت و اهداف، این پژوهش از نوع کاربردی و برای اجرای آن از روش همبستگی استفاده شده است. جامعه آماری این پژوهش شامل 110 نفر از کارکنان اداره آموزش و پرورش شهرستان مرودشت بوده که در سال 92-91 مشغول به کار می­باشند. در این پژوهش از روش نمونه‏گیری سرشماری استفاده شده است. برای گردآوری داده­ها از 3 پرسشنامه؛ 1- مقیاس توانمندسازی روانشناختی اسپریتز، 2- پرسشنامه امنیت شغلی نیسی و 3- پرسشنامه هویت سازمانی میل استفاده شده است که روایی و پایایی آن­ها مورد تأیید قرار گرفته است. تجزیه و تحلیل اطلاعات حاصل از پرسش­نامه­­ها در دو  سطح آمار توصیفی و استنباطی انجام شده است. در سطح آمار توصیفی از آمارهایی نظیر فراوانی، درصد، میانگین و انحراف معیار استفاده شده است. در سطح آمار استنباطی از آزمون همبستگی پیرسون، رگرسیون چندگانه و تحلیل مسیر استفاده شده است. بین هویت سازمانی با توانمندسازی کارکنان رابطه معناداری وجود دارد، بین ابعاد امنیت شغلی(تمرکز بر شغل، جابجایی کمتر در شغل، انتخاب شغل مناسب، رضایت شغلی، تعهد سازمانی، دفاع از سازمان) با توانمندسازی رابطه مثبت و معنادار وجود دارد، مولفه­های امنیت شغلی(تمرکز بر شغل، جابجایی کمتر در شغل، انتخاب شغل مناسب، رضایت شغلی، تعهد سازمانی، دفاع از سازمان) می­تواند توانمندسازی را پیش­بینی کند و همچنین نتایج حاکی از نقش واسطه­ای بعدهای رضایت شغلی، احساس آرامش و تعهد سازمانی بین متغیرهای هویت سازمانی و توانمندسازی می­باشد.

The purpose of thisstudy was toinvestigate the mediating roleof job security in the relationshipbetweenorganizationalidentity and staff empowering. The statistical populationincluded 110 Employees ofDepartment of Education of Marvdasht city that in 1391-1392yearsareworking. Inthis study,census samplingis used. To collect the data 3questionnaires is used that thevalidityandreliabilityhave beenconfirmed; Psychological empowermentscale of Sprits, Job securityquestionnaire of Nisi, Organizational identity questionnaire of Meal. The results showedthat there is a significantrelationship between theCorporate Identityand Staff empowering, there is a significantrelationship betweendimensions ofJob security(Focus onjobs, lessjobmobility, careerchoice, job satisfaction, organizational commitment and defending fromorganization) and empowerment and components of Job security(Focus onjobs, lessjobmobility, careerchoice, job satisfaction, organizational commitment and defending fromorganization)areable to anticipateempowerment as well as the result show the mediating role ofjob satisfactiondimensions, feel relaxed andorganizational commitment between thevariablesof corporate identityand empowerment.
