اثر شخصیت تاریک مدیران مدارس بر زیرآب زنی با میانجی‌گری منفعت طلبی شخصی

چکیده

مقدمه و هدف: با وجود تبعات مخرب رفتارهای انحرافی زیرآب زنی، منفعت طلبی شخصی، ماکیاول‌گرایی، خودشیفتگی و جامعه ستیزی تا کنون این رفتارها مورد غفلت واقع شده‌اند. مطالعه با هدف بررسی اثر شخصیت تاریک (ماکیاولیسم، خودشیفتگی و جامعه ستیزی) مدیران مدارس بر زیرآب زنی با میانجی‌گری منفعت طلبی شخصی انجام گرفت.
روش شناسی پژوهش: روش پژوهش توصیفی-همبستگی مبتنی بر مدل معادلات ساختاری بود. جامعه آماری تمامی مدیران مدارس شهر زاهدان در سال تحصیلی 1401-1400 به حجم 380 نفر بود که به روش نمونه‌گیری تصادفی-طبقه‌ای تعداد 191 مدیر به عنوان نمونه انتخاب شدند. ابزار پژوهش پرسشنامه‌های زیرآب زنی (اقتباس از شول و همکاران، 1398)، سه گانه‌ی شخصیت تاریک (جوناسون و وبستر، 2010) و منفعت طلبی شخصی (اقتباس از هادوی نژاد و امیرخانلو، 1395) بود. برای تجزیه و تحلیل داده‌ها از مدل معادلات ساختاری با کمک نرم افزار اسمارت پی ال اس استفاده شد.
یافته­ ها: اثر مستقیم شخصیت تاریک بر زیرآب زنی (70/5, t=32/0β=) و منفعت طلبی شخصی (41/4, t=38/0β=)، اثر مستقیم منفعت طلبی شخصی بر زیرآب زنی (15/8, t=51/0β=) مثبت و معنادار بود. همچنین اثر غیرمستقیم شخصیت تاریک بر زیرآب زنی با میانجی‌گری منفعت طلبی شخصی (87/3, t=19/0β=) مثبت و معنادار بود.
بحث و نتیجه­ گیری: مدیران دارای شخصیت تاریک (ماکیاولیسم، خودشیفتگی و جامعه ستیزی) بیشتر به دنبال منفعت شخصی خود در سازمان بوده که این امر به نوبه خود موجب بروز رفتار زیرآب زنی می‌گردد. به مدیران عالی سازمان‌ها پیشنهاد می‌گردد که در انتخاب مدیران شخصیت و منفعت طلبی‌ آن‌ها را با کمک روانشناسان شخصیت شناسایی کنند.

چکیده [English]

Introduction: Despite the devastating consequences of deviant behaviors backstabbing, Machiavellianism, narcissism, anti-socialism and self–interest, these behaviors have so far been neglected. The purpose of this study was to investigate the effect of dark personality (Machiavellianism, narcissism, and anti-socialism) of scholl principals on backstabbing through mediation of self –interest.
Research methodology: The research method was descriptive-correlation based on structural equation model. The statistical population was all school principals in Zahedan city in the academic year 2021-2022 (N=380). By stratified random sampling 191 school principals were studied through questionnaires of backstabbing (Adapted from Scholl et al., 2019), The Dark Third Personality (Jonason & Webster, 2010) and Personal Selfishness (Adapted from Hadavi Nejad & Amirkhanlou, 2016). Structural equation modeling with the help of Smart PLS software was used to analyze the data.
Findings: Direct effect of dark personality on backstabbing (β=0.32, t=5.70), and self –interest (β=0.38, t=4.41), direct effect of self –interest on backstabbing (β=0.51, t=8.15) was positive and significant. Also, the indirect effect of dark personality on backstabbing through mediation of self –interest (β=0.19, t=3.87) was positive and significant.
Conclusion: Principals who have dark personalities (Machiavellianism, narcissism, and anti-socialism) are more likely to self –interest in the organization, which in turn leads to backstabbing behavior. Thus recommended to senior managers of organizations in selecting of principals, identify their personality and self-interested with the help of personality psychologists.
